I u HR sferi prisutna je transformacija uloge od službe podrške zadužene za radnu disciplinu, obuke i motivaciju, ka biznis partneru koji upravljanjem ljudskim potencijalima direktno utiče na profitabilnost kompanije. Kako se ova transformacija sprovodi i koji su to novi zadaci koje HR preuzima?

 

Ukoliko pogledamo HR funkciju od njenih začetaka u prvim većim organizacijama i korporativnim sistemima uviđamo da se ta funkcija konstantno menja.

 

Ono što ohrabruje jeste to što u poslednjih 50-ak godina, od njenog formalnijeg postojanja, važnost HR funkcije je evoluirala od svojih primarnih funkcionalnosti, vezanih samo za administrativne aktivnosti, planiranje ljudskih resursa, do savremenog poimanja HR funkcije kao esencijalne i strateške funkcije u okviru svakog sistema, bilo ono mikro, malo ili pak srednje i veliko preduzeće.

 

Zadatak HR funkcije jeste da bude kompas i orijentir za rukvodstvo firme kad su u pitanju njeni najvažniji resursi i aseti, a to su njihovi zaposleni.

HR danas podrazumeva razumevanje i kapacitet svoje funkcije da animira rukovodstvo firme, kao i zaposlene ka istom cilju, pa samim tim i zajedničkom benefitu. Ovo podrazumeva elevaciju autoriteta i važnosti HR funkcije, kako u očima poslodavca, tako i samih zaposlenih. Takvo shvatanje otvara vrata za pravo shvatanje HR funkcije kao funkcije partnera, koja podrazumeva objektivnost, stručnost, razumevanje biznisa, empatičnost prema ljudima, kao i razumevanje savremenih trendova, kako lokalnih tržišnih, tako i onih iz širih tokova regije ili globala.

 

 

Kada govorimo o liderima obavezno se pomene harizma, enerigija po kojoj su lideri prepoznatljivi. Kakva su iskustva online lideršipa i da li je to održiv koncept?    

 

Liderstvo je danas vrlo širok pojam i definicija, a često podložno samorazumevanju svake organizacije shodno svojoj internoj kulturi ili pak potrebi pa je nekad nezahvalno upuštati se u preciznije definicije. Situacija s koronom je dovela do fizičke distance i smanjenog prisustva hijerarhije u okviru fizičkog prostora, što implicitno dovodi do poteškoća organizacije i načina rada u kompanijama gde se liderstvo shvata vise u smeru autoriteta i kontrole zaposlenih.

 

U slučajevima gde je liderstvo shvaćeno kao pojam „role model”, obrazac po kom treba da se ponaša bilo ta osoba ili pak sistem vrednosti u kojima je integritet, timski rad, transparentnost i poverenje, „online lider“ može bez problema da obavlja svoju funkciju efektivno.

 

Harizma lidera, ili pak vrednosti koje on nosi, ne ograničava tzv. „new normal“ u kome je većinski deo biznisa u online režimu rada. Po meni, liderstvo znači kvalitet odnosa koji se bazira upravo na malopre pomenutom setu vrednosti, prema kome jedan lider ili menadžer razvija odnos sa svojom organizacijom i svojim neposrednim zaposlenima te samim tim novonastali režim funkcionisanja ne umanjuje njegov potencijal lideršipa.

 

 

Šta podrazumeva optimalni balans digitalizacije i “Human Centric” pristupa?      

 

Ako human centric razumemo kao pristup koji stavlja zaposlenog u centar sagledavanja jedne organizacije, kao i šta je dobro i optimalno za zaposlenog, onda digitalizacija treba da se iskoristi da omogući što lakše funkcionisanje ljudi u jednom sistemu, svakako ne da ga oteža.

 

Da bi se taj balans dostigao, neophodan je rad HR funkcija sa svim strukturama u firmi. Što je sistem veći i kompleksniji, to je zahtevnije da se proces digitalizacije setuje tako da bude optimalan i na korist svima.

 

 

Da li je digitalizacija promenila kriterijume na osnovu kojih procenjujemo TOP talente? 

 

Verujem da je digitalizacija donekle uticala na to da se oslanjamo manje na lični kontakt, susret i osećaj u procenama top kandidata, a samim tim smanjujemo „personal bias“ u proceni. Samim tim fokus se sve više stavlja na nepersonalne kriterijume, profesionalne assessment centre i druge assesment alate, kao i profesionalne provajdere. Dodao bih da je naš region i dalje tradicionalan u odnosu na neka druga tržišta ili regije sveta, tako da verujem da će takva digitalna, manje personalna interakcija biti kod nas organičena bar na neko vreme. Jedan i drugi pristup imaju svoje prednosti i mane, i zavise od specifičnosti industrije, kao i pozicije C-level pozicija.

 

 

Kako vidite budućnost procesa regrutacije?

 

Glavna promena u procesu regrutacije biće brzina i konkretnost procesa regrutacije u komunikaciji sa potencijalnim kandidatima, kako bi se uspela ispratiti kompleksnost tržišta u kome će postojati poljuljan balans između ponude i potražnje tržišta rada. Dosta različitih studija govori o budućem jazu između kvalitetne i profilisane dostupne radne snage i potreba na tržištu. Samim tim očekivano je da se proces regrutacije i selekcije kandidata transformiše u animaciju kandidata, kako bi se obezbedio neophodan kadar.

 

Iako naše lokalno tržište nije još u takvoj fazi u celosti, već delimično, takav razvoj stvari je vrlo uočljiv u nekim industrijama kod nas, gde postoji praktično trka poslodavaca za odgovarajućim profilima zaposlenih.

 

 

Kao jedina bitna kompetenicija za buducnost pominje se „naučiti da učiš”, ipak koje su top 5 veštine u katalogu veština za 21.vek?

 

Kako se svet ubrzo menja, a samim tim i poslovno okruženje, to definitvno zahteva dodatna razumevanja i, takoreći, nova znanja.

Uprkos svim trenutnim i budućim potrebama u kontekstu posla verujem da bazične veštine koje se tiču socijalne intelegencije u radu sa ljudima, razumevanje kulturne diverzifikacije, koja će biti sve prisutnija, a zatim i dobre artikulisane komunikacije – sve će to biti neophodne veštine za sve profesionalne role u svakoj organizaciji. Što viša funkcija u hijerarhiji zahtevaće što kompleksnije razumevanje ovih veština.

 

 

Postoji sve veći jaz između renumeracije CEO i ostalih zaposlenih. Sta se desava sa nivoom zarada? Koje zarade stagniraju, a koje se povećavaju? Da li se menja uloga CEO i njegov značaj za uspeh kompanije?

 

Postoje studije koje pokazuju  kako se „renumeration/wage gap” između najviše plaćene pozicije i najniže plaćene pozicije drastično uvećavao na štetu nižih pozicija dok CEO pozicije, što bi se reklo, idu „skyrocket high”. Ovo je posebno u Sjedinjenim državama slučaj, gde je taj opseg sa 22:1 pre 50-ak godina dostigao trenutno neverovatnih i do 222:1 u korist CEO pozicija. Evropski model je mnogo drugačiji i u sebi ima mnogo vise socijalnog karaktera, te time opseg ide između 10:1 do 20:1. Dakle, to su prosečne maksimalne razlike između najviše i najniže plate u okviru iste organizacije.

 

Kad je u pitanju Srbija i region, mi smo u okviru evropskog prosečnog opsega između 10–15:1 u korist CEO pozicija.

 

Što se tiče Srbije, u realnom sektoru u proteklih nekoliko godina rast primanja nije bio toliko vezan za CEO pozicije, već tržišno više za početni i srednji menadžment, ekspertske pozicije, dok su kod niže plaćenih pozicija, usled incijativa Socijalnog saveta, zarade poboljšane. To je dobro i lično smatram da taj segment zaposlenih treba još dodatno poboljšati.

 

Uloga i razumevanje CEO pozicije se razlikuju od kompanije do kompanije i treba da se poklapaju sa internim razumevanjem potreba kompanije i time kakav profil coveka je odgovarajući za takav posao.

 

Tako uviđamo različitost na tržištu kad su u pitanju opseg delovanja i mogućnosti prvog čoveka kompanije.
